When good people become your biggest operational risk

good people

High performers are often seen as the solution to operational problems. They step in. They absorb complexity. They “just make it work.” Over time, this can quietly create risk.

Competence can hide structural issues

When capable people compensate for unclear processes, several things happen:

      • Problems stop being visible

      • Dependencies increase

      • Workarounds become normalised

The organisation functions, but only because certain individuals are carrying disproportionate load.

    The cost to the individual

    This dynamic often leads to:

        • Burnout

        • Frustration

        • Reduced capacity for strategic work

Ironically, the people holding everything together are usually the ones most at risk of leaving.

Risk doesn’t always look like failure

In these situations, risk looks like:

          • “We’ll manage”

          • “Only X knows how this works”

          • “It’s quicker if I just do it myself”

None of these raise immediate alarms until circumstances change.

        Strong systems protect good people

Reducing dependency doesn’t diminish talent. It protects it. When processes are clear and knowledge is shared, high performers can focus on value, not survival.

At Karenu, we believe strong operations should protect good people, not rely on them to carry hidden risk.
